组织伦理氛围对护士服务行为的跨层次影响——道德敏感性的中介作用

摘要:

目的:探讨道德敏感性在组织伦理氛围对护士服务行为影响中跨层次的中介作用。方法:采用组织伦理氛围量表(EQS),护士道德敏感性问卷和服务行为问卷,以3所医院49个科室共476名临床护士为样本进行调查,采用HLM6.08软件进行多层线性模型分析。结果:组织伦理氛围对护士的道德敏感性及角色外服务行为有显著的跨层次积极影响。护士的道德敏感性与服务行为显著正相关。护士的道德敏感性在伦理氛围对角色外服务行为影响中起部分中介作用。结论:组织的伦理氛围对护士的角色外服务行为有跨层次的积极影响,护士的道德敏感性部分中介了上述关系。

Objective: To explore the cross-level mediating role of ethical sensitivity in the relationship between organizational ethical climate and service behaviors in nurses. Methods: A total of 476 nurses from 49 clinical departments in 3 hospitals were investigated with Organizational Ethical Climate Scale, Ethical Sensitivity Scale and Service Behavior Questionnaire, and the data was analyzed by the multi-hierarchical liner model(HLM). Results: Organizational ethical climate had significant cross-level impact on nurses' ethical sensitivity and extra-role service behaviors. At the same time, nurses' ethical sensitivity was significantly related with service behaviors. In addition, nurses' ethical sensitivity was a partial mediator in the relationship between organizational ethical climate and extra-role service behaviors. Conclusion: Nurses' ethical sensitivity partially mediated the cross-level influence of nurses' organizational ethical climate on their extra-role service behaviors.
